We also highlight the need to ensure psychological safety, particularly the notion of learner safety within your teams and staff throughout the pathway.<\/h6>\n<p><strong>Session 1: Performance Pathways Part 1: Creating Effective Transitions<\/strong><\/p>\n<p><em>Speakers:<\/em><\/p>\n<p><em>John Alder, Head of Player Development, Welsh Rugby Union<\/em><\/p>\n<p><em>Helen Reesby, Head of National Performance Pathway, Lawn Tennis Association<\/em><\/p>\n<p>Transition experiences:<\/p>\n<ul>\n<li>When have you managed transitions well? When the transition is anticipated, you can prepare and make plans. When you can engage in mentoring, learn from others, and have great support. You have time to understand what you need based on your values, and understand what is right for you.<\/li>\n<li>When have you not managed a transition well? Dealing with something with that it out of your control, such as a career-ending injury.<\/li>\n<li>Biggest lesson learnt was the importance of speaking about it. We need to be able to sit, and address the issue. This might not be what you want to do, but it is essential. From an external point of view it might seem as though you have transitioned well, due to looking to what\u2019s next and making plans. However, it is essential to not presume anything. It\u2019s very easy to assume someone is OK based on their exterior, but you won\u2019t truly know until you ask.<\/li>\n<li>Importance to reflect on both positive and negative and not to stray away from either, as we can take huge value out of both.<\/li>\n<li>Recognise the ending of one chapter and embracing the start of something new. And the importance of understanding our identity and how that impacts our transitions.<\/li>\n<li>The role of your support system in helping you cope with transitions. Very important to have key people to support you in processing the emotions around the transitions in order to help manage the phase effectively.<\/li>\n<\/ul>\n<p>Effective transitions:<\/p>\n<ul>\n<li>What is a transition? Moving from junior to senior, injuries, changing position, location change, essentially an experience which stretches and requires change. The process of exiting something and entering something new or different and making this, hopefully, as seamless as possible.<\/li>\n<li>Who is going through the transition, what resources do they have, how does it fit into their learning and where are they heading? What skills are required going into it?<\/li>\n<li>Having the readiness and ability to meet the demands of the next stage.<\/li>\n<li>Two elements to a transition: performance-ready. What are the demands of that next stage, do you have the tools to be able to step up? Person-ready: have you got the personal skills, are you ready for the lifestyle change? Are you personally ready? You often see one or the other.<\/li>\n<li>We prepare them well for the anticipated change especially making them performance-ready. But often what we don\u2019t spend enough time on is preparing them for the unanticipated transitions which inevitably will happen, and these are often the person-ready skills.<\/li>\n<li>\u2018Prepare the child for the path and not the path for the child\u2019.<\/li>\n<li>Have the athletes got the resources to deal with the new challenges or changing environment?<\/li>\n<li>Smooth transitions or not? Recognising which transitions might be used as good bumps in the road to aid in their development.<\/li>\n<li>Team sports: experience transitions together but it might feel different for each person. The importance of understanding how things impact individuals differently and the challenge of the coach to recognise what is best for each player and how they are experiencing that change (identity, curriculum, direction of travel).<\/li>\n<li>In individual sport, how do you scale? Helen believes in a person-first approach with tennis being a highly individualised sport. There is a scale of transitions \u2013 they range from large transitions to small fry. The individualised approach is so important in terms of presuming and assuming.<\/li>\n<li>Gender-specific in tennis \u2013 understanding differences in genders. Still person-first as you can\u2019t just group the genders but what are the general differences to be aware of?<\/li>\n<li>Parent involvement \u2013 in tennis they have to be heavily involved (time and resource). It\u2019s easy to get frustrated by this, but they have a major influence on the transition and the support of the athletes, if you can engage with them and take them on the journey with you, they can be incredibly valuable.<\/li>\n<li>Social cultural context and how that mediates transitions \u2013 what are the dynamics at play in the environment that can impact a transition? In many squad-based teams and sports, you can have 50 people including staff and athletes.<\/li>\n<li>The importance of role clarity on the field and off the field.<\/li>\n<\/ul>\n<p><strong>Session 2: Performance Pathways Part 2: The Different Stages of Psychological Safety<\/strong><\/p>\n<p><em>Speaker:<\/em><\/p>\n<p><em>Tim Cox, Managing Director, Management Futures<\/em><\/p>\n<p>Psychological safety:<\/p>\n<ul>\n<li>\u201cPsychological safety is a belief that one will not be punished or humiliated for speaking up with ideas, questions, concerns, or mistakes\u201d &#8211; Dr Amy C. Edmondson.<\/li>\n<\/ul>\n<p>Why it matters:<\/p>\n<ul>\n<li>You want people to be able to think clearly, to make connections, share insights, bring ideas and learn.<\/li>\n<li>As a leader you want to simultaneously increase intellectual friction and decrease social friction.<\/li>\n<li><a href=\"https:\/\/leadersinsport.com\/performance-institute\/articles\/google-think-leaders-should-pay-more-attention-to-these-five-team-dynamics\/\">Google Project Aristotle<\/a>: the number one determinant of team success was psychological safety.<\/li>\n<li>Wellbeing.<\/li>\n<\/ul>\n<p>Social pain &amp; the brain:<\/p>\n<ul>\n<li>Whilst social pain and physical pain can have similar characteristics, they are not the same experience.<\/li>\n<li>They share some of the same underlying neural substrates.<\/li>\n<li>The common experiential element is the affective component of pain \u2013 the distressing experience associated with these threats motivates individuals to terminate, or escape the negative stimulus.<\/li>\n<\/ul>\n<p><a href=\"https:\/\/www.amazon.co.uk\/4-Stages-Psychological-Safety\/dp\/1523087684\/ref=sr_1_1?keywords=4+stages+of+psychological+safety&amp;qid=1656587343&amp;s=books&amp;sprefix=4+stages+o%2Cstripbooks%2C48&amp;sr=1-1\">Four stages of psychological safety:<\/a><\/p>\n<ul>\n<li>Inclusion safety: I feel valued and a sense of belonging. Safe to be myself. This is a pre-condition for the other three.<\/li>\n<li>Learner safety: I feel safe to ask questions, seek guidance ask for help, admit mistakes, and be vulnerable.<\/li>\n<li>Contributor safety: I feel safe to share my ideas, and trusted to act on my initiative.<\/li>\n<li>Challenger safety: I feel safe to challenge the status quo.<\/li>\n<\/ul>\n<p>Inclusion safety \u2013 key concepts:<\/p>\n<ul>\n<li>What it should take to be included \u2013 two things:<\/li>\n<li>Be Human<\/li>\n<li>Be Harmless<\/li>\n<li>And yet\u2026<\/li>\n<li>Sometimes we extend partial or conditional inclusion safety. Sometimes we revoke or withhold it.<\/li>\n<li>\u2018We like to tell ourselves soothing stories to justify our sense of superiority\u2019.<\/li>\n<\/ul>\n<p>Learner safety \u2013 key concepts:<\/p>\n<ul>\n<li>The moral imperative to grant learner safety is to act first by encouraging and inviting the learner to learn.<\/li>\n<li>Failure isn\u2019t the exception, it\u2019s the expectation and the way forward.<\/li>\n<li>The most important signal in granting or withholding learner safety is the leader\u2019s emotional response to dissent and bad news. How are your reacting, because the learner is watching us?<\/li>\n<li>The prejudiced mind is wilfully blind. Do you genuinely believe they can?<\/li>\n<li>When the environment punishes rather than teaches, whether through neglect, manipulation of coercion people become defensive, less able to self-diagnose, self-coach and self-correct. That opens people up to the risk of real failure \u2013 the failure to keep trying.<\/li>\n<\/ul>\n<p>Contributor safety \u2013 key concepts:<\/p>\n<ul>\n<li>A toxic environment shuts down performance because people worry about psychological safety before performance.<\/li>\n<li>Speaking first when you hold positional power softly censors your team.<\/li>\n<li>Inviting people to think beyond one\u2019s role expresses greater respect and grants greater permission to contribute.<\/li>\n<li>It\u2019s the leader\u2019s role to recognise the difference between dissenting and derailing behaviour and manage the boundary between the two.<\/li>\n<\/ul>\n<p>Challenger safety \u2013 key concepts:<\/p>\n<ul>\n<li>Challenger safety democratises innovation.<\/li>\n<li>The more unknowns the leader eliminates through transparency the fewer the sources of stress for the individual.<\/li>\n<li>Nothing shuts curiosity and exploration down faster than a small dose of ridicule administered at just the right time.<\/li>\n<li>Deprive your team of challenger safety and you dedicate the team to the status quo.<\/li>\n<li>Assigning permission for dissent from the outset takes away the natural fear associated with challenging status quo.<\/li>\n<\/ul>\n<p>Six ways we can increase psychological safety:<\/p>\n<ul>\n<li>Build trust and belonging.<\/li>\n<li>Put it on the table \u2013 discuss it.<\/li>\n<li>Model openness and honesty.<\/li>\n<li>Make it easy to speak up.<\/li>\n<li>Praise it.<\/li>\n<li>Constructively challenge fixed positions.<\/li>\n<\/ul>\n<p>Model openness &amp; honesty<\/p>\n<ul>\n<li>We forget how scary we are. Our power silences people.<\/li>\n<li>We don\u2019t question our list of whose opinion counts.<\/li>\n<li>We send \u2018shut up\u2019 versus \u2018speak up\u2019 signals.<\/li>\n<li>Watch your language.<\/li>\n<\/ul>\n<p>Make it easy to speak up<\/p>\n<ul>\n<li>Ask open questions to seek input, but make them specific e.g. What do people think we should be paying more attention to?<\/li>\n<li>Red teaming \/ <a href=\"https:\/\/www.fastcompany.com\/3027135\/inside-the-pixar-braintrust\">Brains trust meetings<\/a>.<\/li>\n<li>Use small groups or 1:1 conversations.<\/li>\n<\/ul>\n<p><strong>Session 3: Performance Pathways Part 3: An Insight into the FA\u2019s Approach<\/strong><\/p>\n<p><em>Speaker: <\/em><\/p>\n<p><em>Phil Church, Senior Coach Development Lead, The Football Association<\/em><\/p>\n<ul>\n<li>Individualisation: we\u2019ve certainly moved into a landscape where individualisation is key in relation to developing coaches and players. We have what we call a talent map, where we can look at who might have potential. We have boots on the ground, they\u2019re \u2018in the trenches\u2019, provide unconditional support and they are not just there when they\u2019re winning. This provides a good idea of the landscape and therefore how we can influence it.<\/li>\n<li>Create a personalised and connected experience: we know the power to individualised approaches, but to elevate this to the next level, how are you connecting this to the experience players or coaches face? Individual relationships are a key component of this (who, self, how, what).<\/li>\n<li>The FA\u2019s approach to development: the general rule of thumb for the organisation\u2019s development approach is 70:20:10. As people involved in developing talented coaches or players, you\u2019d expect to see our work somewhere in and around the 20 or 10 section. This is why context and experiences outside of this around important to consider.<\/li>\n<li>If we are only with them for 10-20% of their time, how can you influence and add value for them in that short space of time? You get trust in consistency and competence. How are you adding value to a player or a coach? \u2018Bring a gift\u2019 to add value to them.<\/li>\n<li>Environmental context: spend time getting a better understanding of the context of the team around the individual. An individualised approach is powerful for development, but the external environment for the individual has potential for large influence.<\/li>\n<\/ul>\n<p>Attendee takeaways:<\/p>\n<ul>\n<li>Inclusion requires understanding of team values \u2013 learning, challenging, contributing.<\/li>\n<li>Best practice for psychological safety \u2013 new people coming in to be clear of expectations and culture, and to talk about intent around psychological safety within the induction.<\/li>\n<li>The need to formalise your transition process.<\/li>\n<li>Think about the best way to train or support psychological safety.<\/li>\n<li>The need to share the four stages of psychological safety and the six descriptions with the team.<\/li>\n<li>To have the agreed ways of working threaded through a club or organisation strategy.<\/li>\n<li>Have best practice embedded into everyday work and life.<\/li>\n<li>Reflecting on effective transitions.<\/li>\n<li>It is important to understand where failure fits into psychological safety \u2013 should we support failure at the top end of elite level performance?<\/li>\n<li>As a coach or leader, understand your own transition journey to empathise and support the athletes.<\/li>\n<li>Identifying your team\u2019s roles and responsibilities to help build the six ways to increase psychological safety \u2013 use your super strengths well.<\/li>\n<li>Psychological safety to give awareness to development pathways.<\/li>\n<li>A way of changing best practice \u2013 at national senior team selection meetings, instead of the chair \/ senior selector listing their team selection and then asking the room to share theirs and justify the differences, build psychological safety in the room by \u2018putting it on the table \u2013 discuss it\u2019.
