Leaders Performance Institute that wellbeing begins with scouting at the Toronto Maple Leafs.

By John Portch

The team’s Director of Athlete Well-Being and Performance says that it stems from wanting to create and sustain the Leaf’s environment.

“There’s a very nice flow of thinking about who we want to bring into the catchment of our culture,” she explains. “Then once the guys are here then how do we establish a continuity of relationship to help the, as they always say, ‘be a pro’.”

Popovic points to a ‘circle of continuous circle of professional development, enquiry and reflection’ that takes in all members of staff. “They have an important role in connection to the overall culture and I feel like wellbeing is a fluid idea that runs all the way through the organisation. I don’t know if that gives you a clear beginning and end from the time of scouting before people get here until they leave, but we hope that when they do leave they have had an experience of wellbeing that they can take forward.”

Having observed the dynamics within the club and witnessed first-hand the efforts of General Manager Kyle Dubas to create an environment where there is no stigma attached to vulnerability, Popovic reporting on some baby steps of progress. Here we delve into those initial efforts to establish a culture of wellbeing at the Leafs.

What are some of the pressure points for players?

MP: It depends on a player’s situation. One time is when you’re up for your contract, knowing that your contract is complete, and that the next contract you’re going to be signing is based upon your results and depending on if you’re a restricted or unrestricted free agent and the technicalities that go into that. I think for some players it’s stressful if they’re new to a team. They have to walk into a dressing room and go from being a stranger and an opponent to going into a team. Another time that’s stressful is when the team is on a losing streak; they’ve lost a few games and there’s a pressure point of, starting with the coaching staff, whether they’re making playoffs or not. the media attention in Toronto is strong and that in itself can be challenging depending on whether the player perceives their year or how sensitive they are to losing, their perception of losing or how the coach is thinking about their play relative to the dip and success rate of the team. Each player is a little bit different but one generalisation I’ll make about the players is that they’re extremely high performing, competitive young men. So not performing at their highest level or feeling slightly anxious or nervous before games or feeling slightly off and trying to get back on within two days; because they play 81 games, they don’t really have a few days off before the next game. Oftentimes it’s just game, practice, game, practice, practice; the foot doesn’t come off the pedal until the offseason.

How do you approach the enduring stigma around mental health in what can be quite a hyper-masculine environment?

MP: One of the things that we’ve tried to do is not make anything that we do mandatory and allow the players to choose if they want to speak with myself or anybody else because there has been more than one or two people open up to me who have said, ‘I spoke to the team psychologist and then the next thing the coach knows and the manager knows and I was given heck or penalised for being vulnerable’. Those aren’t necessarily their words but I seen it and so I think as an organisation we’re trying to attune ourselves to what is actually empowering for our athletes within the context of professional sport and professional hockey and then we essentially created a menu of options that we see or are called for from the players themselves that they can use if they want; and if they don’t then we respect them as individuals who are trying to make a career in this highly competitive environment.

How do you look to identify red flag with players?

MP:There’s a common policy that I’ve made with staff. It’s a one-way communication, so if they notice something is going on with somebody they can message me any time. I don’t communicate back to them if I’ve reached out to the player or if I’ve communicated with the player. We’ve also introduced mental health training for staff, with four categories of red flags. They are: suicide ideation, mental thoughts, behavioural changes and just hockey observations; we came up with a list in these four categories of over 30-35 behavioural things, observable red flags, not that one off-hand is typically problematic unless it’s one of the suicidal ones in that category but when there’s cluster then what’s the next step; and the next step at this point in time is to contact me, I contact the player, and then give the player the options of what’s available. Once the player gets into a conversation we tell them you have a choice to do nothing; you could communicate with the NHLPA and what resources available there because I think it’s important to share with the players that if they’re in the NHL they have resources there, they could work with me or we could have a psychiatrist available to provide them with some information and/or clinical analysis, if they want it, to give them some answers and perhaps calm their nerves far beyond what Googling anything would do.

What about coach and staff wellbeing?

MP: So one of the things that we started to do this year in terms of wellbeing in my role was to have workshops within the staff groups. For instance, with the coaching staff, we’ve done workshops on team dynamics within their own team. We have two teams here in Toronto so we’ve run a few different workshops like a mini-series over the course of the season based upon some of the situations that have occurred. So communication, conflict, noticing challenging moments and how to handle them; very general professional development workshops that allow the staff these moments of pause to reflect and then contemplate whether it be their own actions or their processes.

What do these workshops look like?

MP: There’s a topic, there’s enquiry and an intentional skill built in whether that be a group process of brainstorming, coaching one another, and then an experiential learning process where the people in the group have time to mull over and contemplate and bring the concept into their lived experience, into their professional lens, so that by the time they leave a workshop they’ve already talked through or contemplated and asked themselves ‘do I understand this concept? How do I relate it to myself and how do I relate it to my professional work?’ And I think as an organisation, everyone is contemplating the same concepts that are over the arc of say a season, then we’re all growing together and pushing each other forward.

How important is it that you speak to players on their terms?

MP: I think it’s very important for anyone engaging with athletes to attune themselves to how they learn or how they’ve been in learning environments up to that point so that you meet them and also teach them new skills or contemplation but do it in a way that makes sense to them. For instance, we were running a mindfulness course with our Toronto Marlies; so it’s been 18 sessions of mindfulness, it’s been our second season of doing it. We want to build that the connection between experience and how do I use this – it is really important for an abstract concept like mindfulness. We can’t just go through these ambiguous activities and expect these players to use it in their life because it’s not like their life; we have to bridge the connections and allow them the opportunity to see how it’s connected to either their play or they can contemplate it into their day to day life. Those bridges have to be built there. What did you think or what did you see? Have them develop critical thinking skills so that they can think through situations more creatively themselves.

How important is visibility in your role?

MP: Being at the practices is really important, just to be around, and oftentimes I wonder if we’re doing enough where I have coffee and I talk to people about their day or their life; or if I’m talking to medical staff what’s new. Oftentimes it’s casual conversation but I think that casual conversation is what brings comfort to things such as mental and emotional vulnerability. So for myself I try to go to at least one to two practices of both teams [the Maple Leafss and the Marlies] each week. I have a studio condo in downtown Toronto where I meet players because I realised the place where you meet players is really important. I’ve been told that they don’t want to have any conversations of depth at the practice facility; and our practice facility is separate from where they play games; most of the hub of everything is at the practice facility, and they don’t want that. They feel more comfortable getting out of the practice facility and being separate. Another point is that they don’t want to meet in a public space; these guys are extremely recognisable for the most part but renting a space in a yoga studio or a therapist’s office that’s not necessarily the right thing either because like a hockey schedule there’s no structure, so at any point in time, it could be eight in the morning or nine o’clock at night or two o’clock in the afternoon, you need to have the flexibility of having a meeting and then they definitely don’t want to meet anywhere clinical, they don’t want to feel like they’re being analysed or something is wrong with them, they just really want to have conversations. I just wanted a quiet space where a lot of young people actually live and we just meet up there and have coffee and talk, so it’s very casual. So one, to two to three days a week I’m actually there meeting with players and staff; and then I also go to the games. I go to the games but I try not to sit in the management box to observe the games because at this point in time I don’t feel like I have enough trust from all the players to know that I’m not sharing all their personal information with people who have decision-making over their contracts. So I sit in the stands and I watch the games; sometimes there’s times when I go down the room with the guys who are injured or not playing, or the staff who are there and talk to people who are working at the rink, but a lot of time I watch the games because if I can only watch them on television I miss a lot of the things that can go on between the players or what’s going on on the bench, so I just try to attune myself to what’s going on with the games.

Will you try to wear team colours?

MP: There’s not that many women that work at the Leafs so I’ve really thought extensively about what I wear all the time; the guys don’t have to think about it but I think about how I wear my hair: do I wear it down, do I wear it in a ponytail, do I wear heels, do I wear running shoes; and I say that because I imagine most women work in pro sport are contemplating the same thing. Initially, I didn’t wear team logos or anything; I just wore muted colours and nothing that would draw attention to myself beyond already being a female in an all-male environment; just assessing my gut feeling, do I want to wear a logo and blend in? We don’t have kits like football clubs so there’s a lot of clothes that you can wear with the logo on it and most time during practice days I wear something with the Leafs logo in it and either running shoes or whatnot because I feel like I’m not a doctor but they call me ‘Doctor Meg’ because I have a PhD. No one else is going to be wearing high heels and a blazer, so I don’t want them to feel like I’m going to analyse them like doctor or a psychiatrist; I don’t want them to feel uncomfortable around me. By next year I don’t think I’m going to have to worry about this at all because I’ll know all of them and it won’t matter. One of the players told me last year: ‘the team pays you, so there’s going to be some players that never trust you’ and I’m like, ‘OK, cool, then they shouldn’t if they don’t want to, they don’t have to’. But wearing the logo. I don’t know the right answer, I think it depends upon the environment, the culture, and also the players’ perception of you.

Want more insight from Popovic, Kyle Dubas and the Leafs?

‘Walking the Talk’ at the Toronto Maple Leafs

Tackling The Challenges of the First 60 Days in a New Role

Summit Session: Learning & Thriving in the Spotlight

Dr Megan Popovic reflects on the team’s first baby steps in an environment of ‘hyper-masculinity’.

[1
["post-1157","article","type-article","status-publish","has-post-thumbnail","hentry","category-uncategorized

<!-- This site is optimized with the Yoast SEO plugin v26.6 -
