For those of you who made it to Manchester City FC, here is a quick roundup of the day’s main takeaways as sent to all attendees; and for those of you unable to make, we hope you’ll find a slither of insight for your ongoing projects.

By John Portch

The Manchester sun shone with stereotype-busting intensity on the occasion of the inaugural Leaders Meet: Wellbeing summit on 21 May.

With topics covered at the state-of-the-art City Football Academy ranged from developing performance environments and the fulfillment duties of care, to resilience and mental health. Leaders Performance Institute members both gleaned and shared knowledge in equal measure at a fitting venue that brought together elite sports practitioners from across the globe.

To paraphrase our compere, John Bull, wellbeing is not so much a mere stone to be unturned but an unwieldy rock to be rolled aside. “It’s telling to note which environments are paying attention,” he added, to general agreement. “The territory is shifting all the time.”

With four case studies, seven speakers, and innumerable insights, here are the key takeaways to take back to your athletes and organisations.

Case Study 1:

City Football Group: Creating Environments to Thrive & Perform

Speakers:

Cherrie Daley, Director of Performance Services & Applied Research, City Football Group

Carolyn Macnab, Group Human Resources Director, City Football Group

Grant Downie, Performance Services Expert, City Football Group

Rather than settle for being reactive, City Football Group [CFG] has sought to develop a shared understanding across its athletes, commercial and performance staff, with an increased psychological understanding and empathy that informs interventions in a collaborative, multidisciplinary fashion.

CFG, three and a half years ago, introduced its City PASS initiative. PASS stands for: Player Advanced Safety & Support and it is intended as a team formation approach for appraising concerns across its 1,000 athletes and 1,000-plus employees. City PASS has, for example, enabled a more coordinated approach at Academy level and, across CFG, it allows the organisation to address wellbeing, behaviour and performance concerns.

CFG has also developed a screening tool called ‘What’s the Score?’, which poses 11 questions, on a 1-7 scale [never-sometimes-always], that permits a proactive approach with players. These questionnaires are completed by athletes three times a year in conjunction with a member of the psychology support staff and they allow for the measurement of patterns over time. It was all born from one initial concern: has anyone asked the players about their own wellbeing? The answer was often ‘no’; performance staff were often well-intentioned but did not necessarily know how to raise a concern or communicate with the player.

CFG introduced workshops to educate its staff in themes of wellbeing; these sessions use ‘sticky’ language that is simplified and made accessible. It gives staff the ability to escalate potential red flags through its SAFE approach, which can be summarised as: ‘Spot early warning signs, Ask in a safe environment, Follow up with further conversation and Encourage the player to seek further support.’

In terms of performance staff, CFG understands the need to show empathy for the tasks of those working in such roles – you may be skilled but you are also human. CFG works to alleviate the focus on outcomes and the risk of fostering a ‘blame culture’ as well as the considerable hours put it at the workplace. CFG encourages its leaders to self-reflect and to model both vulnerability and fallibility to their staff; they must set the example and demonstrate potential pathways for athletes to follow.

Case Study 2:

The Rugby Football Union: Lessons in Duty of Care & Athlete Support

Speaker:

Simon Kemp, Medical Services Director, Rugby Football Union

The RFU has identified a clear relationship between wellbeing and performance that goes beyond notions of duty of care; moreover, it is the right thing to do. As Kemp says, “the best and most adaptable humans make the best players.” There is also an understanding that wellbeing is not the same as being happy or feeling good – it is flourishing and living your best, which applies across life, not just rugby. This has encouraged a proactive approach across English rugby.

The RFU has helped foster a collaborative effort towards mental health and wellbeing from its medical staff with those of the Rugby Players’ Association [RPA] and Premiership Rugby, who oversee England’s domestic top-tier competition; it is collaboration of the right stakeholders. This framework sets wellbeing on a spectrum from ‘clinically unwell’, to ‘languishing’, to ‘muddling’ and up to ‘flourishing’. Players can move left and right and empirical evidence suggests that there needs to be less focus on what’s wrong and more of a focus on being proactive in approaching wellbeing when an athlete is ostensibly ‘well’.

The RFU has overseen the embedding of Personal Development Managers in each club, which enables conversation and provides visibility; there is also a rolling system of workshops and seminars around keeping careers on-track. Another fundamental tool has been the RPA’s Lift the Weight Campaign to reduce the stigma around safeguarding mental health. The use of ex-players has been fundamental in breaking down those barriers.

Coach buy-in is essential and the RFU has advocated a ‘load-based’ model, which sees coaches made aware of player loads beyond training and playing. They have, in essence, developed the concept of a ‘life load’. Good recovery and wellbeing increases an athlete’s capacity to carry load and improve performance.

Data and research have become a valued tool. Surveys reveal that psychological loads increase as the season progresses and, in turn, wellbeing decreases. Concerns range from rugby-based, such as injury, expectations and selection, to non-rugby, which includes financial worries, personal commitments and the work-life balance. Leadership and management have a tangible impact on wellbeing and, as simple as it sounds to implement, the players declared that they wanted more people to ask them how they are on a more regular basis.

Case Study 3:

Developing the Resilience & Mindset to Perform Under Pressure

Speakers:

Aaron Williamon, Director of Performance Sciences, Royal College of Music

Ben Williams, Head of Human Performance, Ineos Team UK sailing

Moderator:

David Fletcher, Senior Professor in Performance Psychology & Management, Loughborough University

Resilience comes from bridging the gap between practice and the performance. The Royal College of Music [RCM] has adopted a systematic approach designed to weed out any bad performance and lifestyle habits. While resilience may be personality-based in sailing, it is more behaviour-based in music, with a need to deliver high quality feedback and self-efficacy. The RCM needs to be mindful of the meaning musicians draw from their craft and the often detrimental effect it can have on their wellbeing. This involves deliberate practice but it also means working in a systematic fashion.

The RCM has also co-developed a performance simulator in partnership with Imperial College in London. It enables students to perform in front of hostile audiences and dissatisfied adjudicators. Williamon says: “Taking people through that process of performing and providing that chance for immediate feedback – we’re not trying to make life difficult for our musicians but give them a chance to see what it’s like when things are going well, when it’s not going well; also to help them develop strategies for dealing with situations that aren’t going well and helping them to reframe those moments.”

Environments are also a critical factor of wellbeing, particularly when adopting a holistic approach. Sailors at Ineos Team UK have a tendency to overreach, finding what’s possible before establishing what is rational in their approach. America’s Cup teams are beholden to the weather and need to be ready at any given time to commit to high performance loads. As such, the team uses its influence to periodise wellness as much as possible during intense periods. The aim is convergence rather than compliance; Ineos’ sailors have the capacity to understand its complex performance models and so they are happy and secure when raising problems.

Whether it is music or sailing – or indeed sport in general – an individualised approach is needed with performers. One size does not fit all because of the potentially different interpretations of life and performance stressors experienced by each individual. It is easier to be intentional when one understands the individual context of the athlete or artist at hand.

Case Study 4:

Changing the Mental Wellbeing Landscape in Elite Sport

Speaker:

Matti Clements, Deputy Director of Athlete Wellbeing & Engagement, Australian Institute of Sport

There was social and political will around developing an athlete wellbeing & engagement infrastructure at the Australian Institute of Sport [AIS] when it became clear that some people were worse off for being in the nation’s high performance system. Clements reports directly to the AIS executive and has advocates in key positions. Athlete wellbeing & engagement needed to have a seat at the decision-making table.

One of the fundamental problems was the undue focus on post-career support, whereas provisions needed to be more thorough for current athletes. With this in mind, Clements has been able to oversee the development of a content curriculum to disseminate across the AIS’ national governing bodies, who may not have the time and resources to fund and develop their own. The thrust of athlete wellbeing is to sharpen each athlete’s focus on their potential, to help them cope with the stresses of life, and to enable them to feel productive and content in their lives. In terms of athlete engagement, the focus is on enabling athletes to meaningfully contribute to their community, encourage them to seek to learn and gain life experiences, all while connecting with others socially and professionally.

De-stigmatising wellbeing in both elite sport and in Australian society is proving essential, with both data and – crucially – current athletes used to tell stories of wellbeing and their personal struggles with a view to educating and creating a greater understanding of matters around mental health and wellbeing.

AIS’ nascent culture of athlete wellbeing & engagement is tied to funding, with national governing bodies required to meet standards around duty of care.

And that, as they say, was that. Do be sure to check the Leaders Performance Institute hub where footage from the sessions will be available anon.

An event is nothing without its compere and with John Bull, Head of High Performance at Management Futures, we were in good hands throughout. His wrap-ups set the tone for the post-session roundtables and were essential in crystalising the key takeaways. Do look out for John and a host of our speakers on a Leaders Performance Podcast in the near future.

May we also extend our unconditional gratitude to our Main Partner, Keiser, our Host Partner, City Football Group and our Event Partner Beaconforce. These events, good as we hope they are, just simply don’t happen without the foresight and input of our partners.

Finally, a big thanks to all those who came to Manchester, we hope you mined a nugget or two, exchanged thoughts with some like-minded individuals, and found the day as inspiring as we did. We’re all on a path to refining wellbeing practices but it really feels as if the athletes and organisations of the sports performance world are in good hands.

We need your feedback, so do let us know how we did and where we can improve.
