The idea of comfort vs chaos.<\/li>\n<li>Evidence-informed decisions. How do you make them across multi-faceted, worldwide talent?<\/li>\n<li>A change in cultural dimension which sees a shift in whether you should focus talent identification or talent development. Where should you invest your energies?<\/li>\n<li>Different ways in measuring psychological skills and then evaluating how robust and predictable they are for the future.<\/li>\n<li>Assessments around grit, decision making and resilience and projecting that into the future.<\/li>\n<\/ol>\n<hr \/>\n<p><strong>Key Thinking Points<\/strong><\/p>\n<p><u><strong>Challenge 1:<\/strong> <\/u><\/p>\n<p>Current performance vs future potential.<\/p>\n<ul>\n<li>Trying to establish the factors that are contributing to current performance vs. the things we are not seeing that are going to contribute to their future potential. Differentiating between them is difficult as there is a tendency to lean towards current performance and outcomes.<\/li>\n<li>In a lot of cases, talent identification evolves around measurement. How can you come away from that and select an appropriate athlete that might not necessarily be hitting those benchmarks?<\/li>\n<li>Look for a healthy balance of monitoring skill development with benchmark measurements that you know are profiled to successfully perform. Clearly articulate all the components that contribute to elite success at the top end.<\/li>\n<li>Look at coaching intelligence in forecasting potential in the younger age groups. This way you can still assess your athletes on the physical, technical, tactical and mental in a more all-rounded athlete, with the added benefit of metrics behind the scenes allowing you to focus on the most important attributes.<\/li>\n<li>Do we need to downplay results at an earlier age and up play the observations and the audits we\u2019ve undertaken on the skill development aspect?<\/li>\n<li>Some sports require more skill-based development, so ensure you are finding a healthy balance between measuring and also allowing time for these skills to be nurtured.<\/li>\n<li>It\u2019s one thing identifying the important attributes, but how do you actually assess them?<\/li>\n<li>Coaching naturally interprets a difference in opinion, so consider exercises with your coaches to align with the processes undertaken around talent assessment.<\/li>\n<li>Subjectivity vs objectivity is a constant battle. It\u2019s important to make your measurements clear and use a timeline to measure against the different levels of development.<\/li>\n<li>Three areas to consider when assessing: functional fitness, skill development &amp; accountability.<\/li>\n<li>With Individual Performance Plans, make the athletes own it but ensure you affect it by adding speed bumps along the way.<\/li>\n<li>In some sports there is a shift occurring where talent is identified and brought in on the non-aspects of the game: resilience, grit, determination, attitude &amp; application.<\/li>\n<li>We need to get better at telling stories. There is a perception that a lot of parents of talented athletes feel those who are performing at the highest level have had linear progression to the top, whereas we know that isn\u2019t always the case.<\/li>\n<li>Important to have consistent measurements so you can show both the athletes and the parents what you are measuring and why. Consider coaching and education the parents as well, or else you can see cases where they start to make more of the decisions.<\/li>\n<\/ul>\n<p><u><strong>Challenge 2:<\/strong> <\/u><\/p>\n<p>Different approaches to assessment. Informed decision making.<\/p>\n<ul>\n<li>Sport is borrowing some of the methodologies used in the military, particularly with the processes aligned to officer training.<\/li>\n<li>There is a perception that everyone is \u2018looking over the fence\u2019 for a different approach to identification, but are we better off developing what we\u2019ve got? Would we better placed to put resources into this process instead?<\/li>\n<li>Consider your language in this process. If we talk about objective, people will automatically jump straight to the numbers, making subjectivity something that we should be fearful of.<\/li>\n<li>Trying making assessments as informed as possible and remove as much bias. An objective assessment is something without bias. If you have x4 coaches observing on x4 different occasions with a well-defined and aligned profile &#8211; that is really well informed.<\/li>\n<li>Try to raise awareness of people\u2019s biases through education, as coaches can naturally have an emotional attachment to certain players\u2019.<\/li>\n<li>Use senior players\u2019 information to better educate academy talent on what it takes to perform at the top. Give them knowledge transfer earlier on in their development so they can both adapt and utilise it e.g. mental skills.<\/li>\n<li>Revert the current pyramid so that the large base of development is at the top and that winning is at the bottom. Focus on developing talent earlier on in the pathway.<\/li>\n<li>It\u2019s important to have experts in the pathway to share knowledge, but to also manage expectation.<\/li>\n<\/ul>\n<p><strong><u>Challenge 3:<\/u><\/strong><\/p>\n<p>Better understanding and application of practices around decision making in the talent development process.<\/p>\n<ul>\n<li>For sure a gain area to really understand decision making. It\u2019s a challenge in bridging the gap between what goes on off the field with approaches to psychology and neuroscience and the pitch and being able to validate that.<\/li>\n<li>Recommended Reading: <a href=\"https:\/\/journals.plos.org\/plosone\/article?id=10.1371\/journal.pone.0205818\">Artificial Neural Networks and Player Recruitment in Professional Soccer<\/a><\/li>\n<li>There is without question a shift in training the athlete to better compute in the moment. It\u2019s important to keep this pitch focused to drive consistent learning in the same environment \u2013 being comfortable in chaos.<\/li>\n<li>Think about the process of re-introducing decision making back into the game. There is a tendency to create a lot of robots \u2013 if \u2018X\u2019 happens you\u2019ve got to do \u2018Y\u2019. Important to drive a philosophy of a more games-based approach and make this process more player-led than coach-led.<\/li>\n<li>Are you creating enough opportunities in training to nurture decision making and how you react to pressure situations?<\/li>\n<li>There is a tendency to evaluate game and match intelligence on outcomes, but actually who is the person that can see the pass \/ shot etc. but can\u2019t make it. How can you separate the two and then look to develop the weaker area?<\/li>\n<li>There is no silver bullet. There has to be a focus on creating decision-rich environment and that has to be a key part of your culture.<\/li>\n<li>Some of the successful coaches within British Cycling used processes called \u2018coach-led racing\u2019.
