By the time you read this, there will be one more roundtable to come looking at ‘Trends for 2023’ – we hope to see you there.

We also hope that our key takeaways from across the Leaders Performance Institute during 2022 has kept you on the pulse with contemporary thinking across the high performance space and provides you with some inspiration to engage with the variety of opportunities on offer through your membership.

Below are some of the threads of conversation that have stood out to us across the last few weeks:

Leaders Sport Performance Summit

November brings about our London Sport Performance Summit, where it was fantastic to see 350 of you at Twickenham Stadium for two days of connection and learning. Takeaways from both day one and day two were captured so you can view these from the hyperlinks. However, we have taken time to sieve through some of our top insights from across the two days. Here’s what resonated most strongly with us and the speaker guests that shared them:

Dina Asher-Smith: one of the biggest challenges for Dina was getting a support team in place and the efficiency of how that team works together. Managing this team as a young athlete, and how to effectively communicate with them and get the best out of everyone in the team is a huge challenge. People management is becoming a key skill for the modern athlete.

Craig McRae: he explained that handling pressure is about the ability to be just present and be at ease with the moment. Execute and repeat the behaviour so that when you are under pressure, you don’t actually have to think about it, muscle memory takes over and you are able to execute. It’s like a windscreen wiper, you will make mistakes in games and then you have to be present to execute the next moment, wash away the mistakes and fix it for the next one.

Neil Saunders: Neil from the Premier League shared the work the organisation is doing to help players maximise their potential on and off the pitch, which is being developed through a balance of elite player development and personal growth. The vision of the Elite Player Performance Plan [EPPP] is: more and better players, a life-enriching experience and the health of our game. Neil shared that the building blocks to achieve this are: Talent ID, Player Pathway, Duty of Care, Workforce Development, Government & Quality Assurance and Innovation & Insights.

Joel Shinofield: Joel from USA Swimming highlighted the key aspects of inclusion, and how they actively implement this within the organisation. Cognitive diversity starts with inclusion: how are you welcoming people with new ways of thinking into your organisation? Weekly department meetings, anyone can put something on the agenda, no matter your role. How we approach specific groups where we know we haven’t done enough with in the past – there is a big gap in female coaching at the moment as an example. Therefore, we need a better pathway for young female coaches. Data is crucial to understand how you haven’t served communities in the past so you can change it.

Kay Cossington: in the final session of the event, we engaged in a Lionesses case study with Kay Cossington. She spoke about the journey behind the Lionesses’ success, outlining the new strategy she helped implement. There were five core elements to this strategy. Identify the Purpose: inspire positive change; performance requirements: elements required for success; identify the gaps: England in relation to other nations; performance plan: football first initiative; understand & deliver: all staff are aligned.

Virtual Roundtables

Not three, but five virtual roundtables took place in the month of November:

A member case study delivered by Professor James Morton on performance execution lessons from the Tour de France.

Two Performance Support Series sessions delivered by Simon Jones for our Australasian members centred around ‘Learning as a Competitive Advantage’.

Two topic-led discussions around the themes of ‘Developing Thinking Around Player Evaluation & Talent ID’ and, secondly, ‘Coaching & Application of Mental Skills’.

All sessions generated some rich conversations. We have sought to share some key thinking points from three of the sessions.

‘Learning as a Competitive Advantage’

The intention of this series was to stimulate thought, curiosity and reflect on the overarching theme of learning. Across this series, we explored a number of concepts to support thinking around how learning can be a source of competitive advantage for your organisation. We need to learn faster because the rate of change will be faster than ever.

For the purpose of this Intelligence Debrief, we have focused on some of the content shared around the role of leaders in creating and sustaining learning organisations.

If you consider a ship and all of the roles on that ship, author Peter Senge believes that the role of the leader should be the ship designer. The reason for that is that the designer had the concept and vision for the ship – it is about the whole thing.

Traits of a ‘designer’ leader

Someone who sees the ‘whole picture’.

Vision, targets and metrics.

Implements clear strategy.

Creates clear and a well-defined structure.

Outlines clear roles and responsibilities.

Effective systems and processes.

The learning environment – teacher / mentor / coach.

The fundamental thing a leader can do to develop and sustain a high performance organisation is create a learning environment. The leader has the responsibility to create a space for learning.

A leader designing a climate of safety

What are the conditions required to create a learning environment? Simon shared with us the importance of psychological safety as a fundamental part of this.

Leaders can increase the likelihood of a team member’s psychological safety by demonstrating specific behaviours. A study by McKinsey looked into the relationship between leadership behaviours and outcomes.

We talk a lot about challenge and support in high performance environments. The research suggests you can’t challenge without trust and also developing consultative and supportive leadership. Combining the above led to a positive impact on team culture.

To finish off the takeaways from this roundtable, we asked the group how they have designed their thinking about their environment to enhance learning opportunities in their team/organisation. Here’s what they shared:

The art of listening and how important this is as a leader. It takes time, dedication and persistence to get good at this and start asking quality questions in your teams.

Understanding self and how you show up. It’s important to state that this is a journey but the notion of understanding how to lead yourself before others is important.

‘Heat moments’ – when things are challenging and stressful, these are growth opportunities. Allow your team members to have these moments so they can learn and grow.

Self-values. Leading by the values you believe in yourself rather than leading by what the textbook says – being true to yourself in how you lead.

Understanding context and speed of change around us, and how that affects learning.

‘Coaching & Application of Mental Skills’

The practice of psychology or mental skills is always a field of interest across the Leaders Performance Institute – there is always a curiosity to learn about how others are integrating and influencing the practice across different environments. We wanted to explore current thinking around what is making the most impact and what some of the associated barriers are to embedding effective psychological practice. Across two excellent discussions, we’ve lifted out some of the points that resonated most strongly with the group:

Approach your mental performance work with an athlete like athletic development – it is a muscle that can be developed so you are ready when it matters most.

Put things in very concrete terms for athletes, using language from their sport for things that they can actually transfer over and apply in their practices – a great place to practise things is in practice. So give them things to tangibly work on and experiment with. From here, when they come back to have that follow up conversation, you get the opportunity to find that process. What worked? What didn’t? What did you like?

It is important to remember that there is a difference between mental health and mental performance and to understand where those lines are and how to best support the athletes with what they need.

Coaching the coaches – how can the psychologist help strengthen the coaching team? If they are truly integrated into the coaching staff then they can provide very specific feedback and offer a different perspective.

Creating Identity cards, is another practice one team found had a positive impact. The coaches develop these with the players individually and they put them up on the walls. This helps close the gap in self-awareness so that the players and staff are more on the same page.

‘Developing Thinking Around Player Evaluation & Talent ID’

Understanding what talent is now versus future potential is a constant question within much of our membership here within the Leaders Performance Institute. Therefore, within this topic-led roundtable discussion we wanted to delve into our members’ current thinking around player evaluation and talent identification, as well as how they are looking to develop this further in practice. There were some fascinating points shared, here are five that came through particularly strong on the call:

Ideally, we want to give individuals autonomy to reflect on their own thinking but you have to have enough uniformity to have contrasting validity. Where we have seen this work well is when you have a solid structure, but a small bit of flexibility to meet individual needs, whilst at the time making it uniformed enough to scale across the organisation. It’s about finding a balance in that tension.

Self-evaluation is important and something that is not always considered. We can evaluate the player but are they able to evaluate themselves? We are not here to guarantee athletes to play in the first team, but we are here to help maximise their potential and to support them to develop a skill in themselves to become more self-aware. This can provide us with a bit of insight into their potential as well – how actively engaged and involved are they in their own career?

When thinking about the broad theme of evaluation, the group felt there is an opportunity for psychological or mental evaluation. What are the best models out there to benchmark? An important thing to consider is that the environment you are in has a large influence on how you show up.

Constantly review capability, motivation and opportunity as these are the areas we will see small shifts in behaviour change.

Getting an understanding of what your environment can affect is a key metric that an organisation in the AFL spends time looking at. Do you have an understanding of what your coaching group or programme have been historically good at in developing or supporting change in an athlete?
