For the purpose of this intelligence debrief, we have lifted out some of the next steps and things you can do in your environment to support these factors.<\/p>\n<p>Coaching female athletes:<\/p>\n<ul>\n<li>Coaches need to be empathetic to the needs of female athletes and that often requires the coach to be mindful of their own conduct and adapt accordingly.<\/li>\n<li>The issues that arise from female biology are numerous and there can be limiting factors on performance. However, it is important to understand that gains can still be made when the athlete is not at 100%.<\/li>\n<li>The coach needs to understand what is required of them at any given point in time. Sometimes it will be heavy instruction, at other times they need only offer words of encouragement or a serene demeanour.<\/li>\n<\/ul>\n<p>Speaking up:<\/p>\n<ul>\n<li>Understand that everyone is a leader and leadership is defined by your actions and behaviours. Some have more responsibility in their role, but everyone has a role to play.<\/li>\n<li>Ensure that everyone feels included while also not fearing rejection, because they are the first to comply, first to be passive, and not speak up when you really need them to.<\/li>\n<li>Deploy yourself against a problem last. Lead from behind rather than from in front.<\/li>\n<\/ul>\n<p>Removing physiological barriers to participation:<\/p>\n<ul>\n<li>There is more work to be done in normalising the conversation around periods, breast health or other concerns. These terms cannot remain taboo.<\/li>\n<li>What is your ethical code? If you\u2019re encouraging a practice you need to put in place a structure, decide who is leading the programme, who is driving the educational aspects, and who are your go-to people for answers.<\/li>\n<li>Teams with bigger budgets can fit out a sophisticated programme or offer bra-fitting assessments, but action could be as simple as putting up a bra-fitting poster in a changing room or on the back of the toilet door. Even little nudges can make a difference or spark a conversation about breast health issues.<\/li>\n<\/ul>\n<p>Bridging the gap between innovation &amp; research:<\/p>\n<ul>\n<li>It is important to find ways to increase the translation and applicability of research.<\/li>\n<li>You have to bring athletes and coaches on a journey through knowledge generation, education and the delivery of a programme.<\/li>\n<li>Ask yourselves: are we giving them a reason to engage? How can we be resourceful? How can we create more time? How can we improve practicality?<\/li>\n<\/ul>\n<p><strong>Virtual Roundtables<\/strong><\/p>\n<p>September was a busy month for Virtual Roundtables, as we hosted two topic-led conversations on the themes of Data Visualisation and Supporting Athlete Longevity, as well as our final session of the latest Performance Support Series on Talent Development Environments.<\/p>\n<p><strong>Data visualisation<\/strong><\/p>\n<p>Our first virtual roundtable of the month explored the theme of data visualisation, specifically exploring what is most challenging about it and, secondly, what others are doing to create positive impact around it.<\/p>\n<p>We started off by exploring the barriers to effective data visualisation and the biggest challenges those on the call are currently facing:<\/p>\n<ul>\n<li><strong>Considering the end user<\/strong>: working out what is important to the target audience and thus tailoring to those who have different roles, language or function is time consuming and takes careful consideration around the positioning and communication of the data<\/li>\n<li><strong>Filtering data<\/strong>: providing appropriate visualisation for different audiences which aligns to the above \u2013 some individuals can take in and articulate more data, whereas others struggle to at the same level. So this begs the question of what data needs to be focused on in the filtering process to cater for everyone. Secondly, the ability to effectively distil detailed and complicated information into simple visuals that convey key messages remains something hard to get right.<\/li>\n<li><strong>Creating impactful performance questions<\/strong>: what data and in which format will create the best opportunities for impactful performance conversations and questions?<\/li>\n<\/ul>\n<p>After we laid out on the table the biggest challenges, what about effective solutions? There might be some nice ideas for you in here:<\/p>\n<ul>\n<li><strong>Using innovative solutions<\/strong>: within this theme of being more creative with the visualisation of our data, one member of the group shared the concept of data layering \u2013 this is the idea of having two to three pages of information to present. The place to start is to ask yourself what is most important that should be presented as a one-pager? From there, in page two, you are able to add a little more detail, and then add a bit more again for page three. This can also inform how you feed back information to the specific audience \u2013 page one might just be for the athlete but the pages that follow may be better suited to another practitioner. The crux of this approach has enabled a consistent messaging and theme, as well as allowing for a level of detail and exploration with each given audience.<\/li>\n<li><strong>Using more engaged end users<\/strong>: we often talk about buy-in within high performance sport environments and it became clear on this particular call that seeking feedback from different people in different roles is important to keep developing the conversation around how to present information back to different end users. A best practice that was shared around this was identifying a couple of players and staff who you can have light touch conversations with to seek honest feedback \u2013 often those that have higher levels of social capital as a starting point. It\u2019s a simple and powerful way to begin fostering a culture of feedback around data-related processes, allowing you to adapt methods of information sharing.<\/li>\n<li><strong>Understand the cycle of the season<\/strong>: there was a lot of discussion around engaging stakeholders in these processes and one environment on the call shared how they had worked hard to engage with the coaches and other performance staff to identify what questions need answering at specific times and points of a campaign. The data points they want differ from the start to middle of the cycle, the same is also said for the players as well as coaches and staff. It is more powerful to ask the different stakeholders what questions they want answering and coming back with data visualisation around that \u2013 it was discussed that having a framework that keeps everyone on track is important for the success of these processes.<\/li>\n<\/ul>\n<p><strong>Intervening Upstream, Inclusive Environments &amp; Investment Return as Part of Talent Development Models<\/strong><\/p>\n<p>September brought us to the end of an excellent series of learning around talent development environments delivered by Dr Edd Vahid, the Head of Academy Football Operations at the Premier League. For the final session of the series, we explored the notion of intervening upstream, inclusive environments and investment return as critical features of successful talent development models.<\/p>\n<p><strong>Intervening upstream<\/strong><\/p>\n<p>At the beginning of this section, Vahid encouraged those on the call to keep this reflection question in mind \u2013 it was something he had used with his team at the Premier League to provoke thought and future thinking: \u2018What is one prediction for the future of your sport in 2030? What are you or could you do differently now in response to this prediction?\u2019 It\u2019s important to protect the time to have these conversations.<\/p>\n<p>In session one of this series, the notion of intervening upstream was the part of the model that those in attendance felt they didn\u2019t give enough attention to in their programme planning. There are a number of factors that get in the way of intervening upstream, or what author Dan Heath refers to as \u2018upstream thinking\u2019 in his 2020 book entitled <em>Upstream: Solving Problems Before they Happen<\/em> \u2013 we should be striving to be intervening upstream instead of intervening downstream. There are three key things to consider as part of this:<\/p>\n<ol>\n<li><strong>Problem blindness<\/strong>. This is the belief that negative outcomes are natural or inevitable. They are out of our control. When we\u2019re blind to a problem, we treat it like the weather.<\/li>\n<li><strong>A lack of ownership<\/strong>. \u2018What\u2019s odd about upstream work is that, despite the enormous stakes, it\u2019s often optional\u2019. With downstream activity, the rescues, responses and reactions of the work are demanded of us. If the work is not chosen by someone, the underlying problem won\u2019t get solved.<\/li>\n<li><strong>Tunnelling<\/strong>. When people are juggling a lot of problems, they give up trying to solve them all. They adopt tunnel vision. There is often so much to deal with in the here and now, it is difficult to step out and protect the time to be proactive in our approach. How intentional are you in taking some time to reflect on what it could look like and, therefore, what can we do in the current moment?<\/li>\n<\/ol>\n<p><strong>Inclusive environments<\/strong><\/p>\n<p>The fourth \u2018I\u2019 as part of the talent development model we are exploring as part of this series of learning focuses on the importance of creating and sustaining inclusive environments &#8211; environments where everyone can show up, everyone can be their best.<\/p>\n<p>Vahid referred to the relationship between inclusion and psychological safety as a critical component. In Amy Edmondson\u2019s 2018 book <em>The Fearless Organization: Creating Psychological Safety in the Workplace for Learning, Innovation, and Growth<\/em>, she stated that: \u2018a workplace that is truly characterised by inclusion and belonging is a psychologically safe workplace\u2019.<\/p>\n<p>We also referenced the work of Owen Eastwood around the power of \u2018Belonging\u2019. He shared insights from the New Zealand All Blacks\u2019 environment on how they have been able to create a sense of belonging and inclusivity. How do they do it?<\/p>\n<ul>\n<li><strong>Cultural<\/strong> <strong>awareness:<\/strong> this often comes from individuals talking to their culture, heritage and beliefs they have formed.<\/li>\n<li><strong>Belonging cues and rituals:<\/strong> a big emphasis on induction and transition.<\/li>\n<li><strong>Player voice sessions:<\/strong> creating a space for player voices to be heard.<\/li>\n<li><strong>Senior players\u2019 roles:<\/strong> acknowledgement around the role of the senior player and the crucial role as a cultural guardian to support those progressing through.<\/li>\n<li><strong>Connection to the identity story of the team:<\/strong> being able to understand the past, but also the challenge in the present so you don\u2019t just retain the status quo, but you look to strengthen it.<\/li>\n<\/ul>\n<p><strong>Return on investment<\/strong><\/p>\n<p>When we talk to return on investment, success will look different in every environment. It emphasises the importance on clarity of objectives, success and alignment. Vahid shared some considerations with us around the final part of the model which encompassed the importance of thinking about return on investment:<\/p>\n<ul>\n<li>Leading and legacy indicators are terms many of us have heard when thinking about the impact of talent development. A leading indicator would be examples of talent progressing through your pathway (being offered a scholarship or professional contract) which also have alignment with your organisational objectives. Coupled to this is legacy indicators, evidence that your programme has been effective.<\/li>\n<li>Reducing return on investment to a singular output can often be unhelpful. It is important to take perspective in this conversation and engaging the different stakeholders in what success looks like for them, whether a player, parent, Director, Coach, Academy Director, fans, CEO or others. Success in a talent development environment is multi-faceted and those that are leading in the space of talent development are ensuring there is alignment and clarity between key stakeholders, even if the markers of what success can look like are slightly different.<\/li>\n<li>We also need to be thinking about influencing the narrative. There are a lot of potentially negative statistics out there around attrition in talent development, but it is often the reality. If we only measure the success of our programmes on these kinds of statistics, most environments are going to be classed as unsuccessful.
