Team standards, the price you pay for poorly delivering feedback, psychology and innovation have all been on the Leaders Performance Institute agenda these past two months.<\/p>\n \n \n \n

Three come-from-behind wins in a row propelled the Brisbane Broncos to the NRL premiership following a 26-22 Grand Final defeat of the Melbourne Storm in early October.<\/h6>\n

Michael Maguire\u2019s<\/strong> team were behind at half-time in every game of the finals series but came back to beat the Canberra Raiders<\/strong> (the minor premiers) in the qualifying and elimination finals; they over-turned another half-time deficit to beat the Penrith Panthers<\/strong> in the preliminary finals; and lightning struck thrice in the Grand Final when they faced a 22-12 deficit at the interval.<\/p>\n

\u201cI didn\u2019t have to say too much at half-time. I just said to them \u2018your best half is about to come\u2019, because we have come from behind over the last month. I said if you go and do that, we win the game,\u201d said Maguire \u2013 a former speaker at the Leaders Sport Performance Summit<\/strong> \u2013 after the Grand Final.<\/p>\n

This was a team whose belief in their ability was forged in adversity. Maguire stuck by his players at tricky moments during the season. At times, following a run of poor results, it seemed unlikely that the club would challenge for its first NRL<\/strong> premiership since 2006.<\/p>\n

\u201cI remember Madge\u2019s passion and him sticking up for us midway through the year when we were getting rinsed through the media about the way we go about things, but the care he has for us, no one knows outside the club,\u201d said fullback Reece Walsh<\/strong>.<\/p>\n

\u201cThe way he looks after us as people, the way he looks after our partners, there is nothing more we could ask for. He demands a lot, as he should demand a lot \u2013 we have just won a comp.\u201d<\/p>\n

Both Maguire and Walsh hint at the ingredients for high performance \u2013 empathetic leadership, high standards and mutual trust \u2013 that underpinned the agenda at the Leaders Performance Institute in recent weeks.<\/p>\n

Below, we give a flavour of the conversations that commanded attention during that time.<\/p>\n

\u2018The standard you walk past is the standard you accept\u2019<\/strong><\/p>\n

Maguire was in attendance at the Leaders Sport Performance Summit in November where the Broncos appeared onstage courtesy of General Manager Troy Thomson<\/strong>.<\/p>\n

We also heard from rugby\u2019s other code, rugby union, as England\u2019s former fullback Emily Scarratt<\/strong> and Red Roses Head Coach John Mitchell<\/strong> explained how the Women\u2019s Rugby World Cup was won; before that, Johann van Graan<\/strong> delved into the transformation he led at English Premiership champions Bath Rugby.<\/p>\n

Nestled in between was an inspired presentation by Emma Keith<\/strong>, \u00a0a group captain, who is the first female to run Royal Air Force<\/strong> officer training.<\/p>\n

Hers, much like Maguire\u2019s, was a message of empowerment rooted in accountability and care. She said:<\/p>\n

\u201cThe standard you walk past is the standard that you accept. That can be poor infrastructure that you don\u2019t report; it could be poor behaviour. If you walk past it, you\u2019re saying it\u2019s okay. And that\u2019s a slow rot from within.\u201d<\/strong><\/p>\n

The price you pay for poorly delivering feedback<\/strong><\/p>\n

\u201cIn terms of feedback, we\u2019re quite basic creatures,\u201d said Simon Eastwood<\/strong>. \u201cWe will react and respond instinctively to what we perceive as threat or reward.\u201d<\/p>\n

As Eastwood, the Head of Leadership Skills at Management Futures<\/strong>, explained, the wrong word, tone, timing or even body language from a coach can trigger a negative reaction when giving an athlete feedback.<\/p>\n

Eastwood hosted a virtual roundtable aimed at helping coaches and practitioners to improve how they deliver feedback.<\/p>\n

He shared a number of tools on the day, including the SCARF model<\/strong>.<\/p>\n

This framework, devised by neuroscientist David Rock, explains five domains that influence human social behaviour and motivation. SCARF stands for:<\/p>\n

    \n
  1. Status<\/strong>\u00a0\u2013 our relative importance compared to others.<\/li>\n
  2. Certainty<\/strong>\u00a0\u2013 our ability to predict the future.<\/li>\n
  3. Autonomy<\/strong>\u00a0\u2013 our sense of control over events.<\/li>\n
  4. Relatedness<\/strong>\u00a0\u2013 our sense of safety and connection with others.<\/li>\n
  5. Fairness<\/strong>\u00a0\u2013 our perception that exchanges are fair and equitable.<\/li>\n<\/ol>\n

    \u201cIt\u2019s a great tool for stepping back and assessing your team and thinking about what really makes them tick,\u201d said Eastwood. \u201cCrucially, it\u2019s not about avoiding that feedback.\u201d<\/p>\n

    He suggested that leaders should reward these needs through feedback, so people feel valued and motivated rather than threatened and, to illustrate his point, presented a table that set out what \u2018threat\u2019 and \u2018reward\u2019 may look like in each domain:<\/p>\n

    Eastwood then posed a question: \u201cWhen giving positive feedback, which elements do you find most need to be reinforced?\u201d<\/strong><\/p>\n

    The evolving work of the psychologist<\/strong><\/p>\n

    Elsewhere, Dr David Fletcher<\/strong>, a Professor of Human Performance and Health at Loughborough University, and Dr Danielle Adams Norenberg, <\/strong>the Head of Psychology at the UK Sports Institute co-hosted a roundtable on the evolving role of the psychologist.<\/p>\n

    They outlined two ways in which a psychologist may be a useful asset for the head coach:<\/p>\n

    1. The development of the coach\u2019s leadership skillset<\/strong><\/p>\n

    A psychologist, Fletcher explained, can help a coach to develop their \u201ctime management skills, body language, and communication skills\u201d in the pursuit of better performance.<\/p>\n

    By the same token, psychologists have been instrumental in facilitating a shift from deficit-based to strengths-based coaching. Adams Norenberg said: \u201cEven if planted within a very generic training session, athletes have the self-awareness, knowledge and autonomy to make the most out of their training session by focusing on developing their strengths.\u201d<\/p>\n

    2. The development of their psychology skills<\/strong><\/p>\n

    Psychology is another string in a coach\u2019s bow. If they understand the types of pressures that athletes experience they can \u201cchoose a particular training session to not necessarily develop technique or tactical skills, but psychology skills.\u201d Adams Norenberg cited the example of the VR headsets used in training by Team Europe<\/strong> ahead of the 2025 Ryder Cup<\/strong>. Some players simulated the spectator abuse they would endure at Bethpage Black; others used it not for pressure training but relaxation, such as the Norwegian Viktor Hovland<\/strong>, who recreated the fjords of his homeland.<\/p>\n

    True innovation must have an impact\u2026 but what is innovation?<\/strong><\/p>\n

    Fabio Serpiello<\/strong>, the Director of Sport Strategy at Central Queensland University<\/strong>, posed this very question at a recent virtual roundtable.<\/p>\n

    He argues that teams should alight on a shared definition; one that does not conflate the concept with \u2018creativity\u2019. (Creativity, as Serpiello explained, is the outcome of an ideation phase, while innovation covers the execution and eventual impact of an idea.)<\/p>\n

    Then, he made the case that when teams have an agreed definition of what \u2018innovation\u2019 means to them then it offers a \u201cclear way to approach and analyse whether the innovation processes in your organisations work or not.\u201d<\/p>\n

    Greg Satell\u2019s Model of Innovation<\/strong><\/p>\n

    Innovation, Serpiello argues, also comes in several shapes and forms depending on the nature of the problem. To make his point, he introduced renowned change management specialist Greg Satell\u2019s Model of Innovation, which provides a practical framework for introducing innovative practices, encourages strategic thinking about problems and helps to facilitate better collaboration.<\/p>\n

    He presented a diagram of Satell\u2019s model to the table:<\/strong><\/p>\n

    Serpiello then shared his thoughts on each quadrant:<\/strong><\/p>\n

    Basic research <\/strong>\u2013 a low understanding of both domain and problem:\u00a0\u201cWe don\u2019t really know what the problem is and we don\u2019t really know in which field or area it happens.\u201d<\/p>\n

    Disruptive innovation <\/strong>\u2013 a well-understood domain but poorly understood problem:\u00a0\u201cIn this area you may need something like innovation labs or launch pads.\u201d<\/p>\n

    Breakthrough innovation <\/strong>\u2013 a poorly understood domain but well-defined problem:\u00a0\u201cThis is the reverse of disruptive innovation\u2026 the classic example of open innovation.\u201d<\/p>\n

    Sustaining innovation <\/strong>\u2013 a well-understood domain and problem:\u00a0\u201cThe most common form in sport [and often the subject of] continuous research, design thinking or road mapping.\u201d<\/p>\n
