As always, lots of nuggets taken away and a number of questions to take away and analyse in more detail.

By Luke Whitworth

As always, with the various learning opportunities available at the Leaders Performance Institute, August’s interactions and conversations brought together practitioners from across high performance to discuss their current challenges and immediate priorities through a number of different learning environments.

So what really stood out to us in August? What were some of the themes of the minds of the industry’s top thinkers and where do we need to get better? Here are some of the key takeaways.

Community Group Calls

Across our Community Group conversations – which bring together Leaders Performance Institute Members with similar job functions and challenges. This month, across all of our communities of practice, we focused on immediate priorities and areas of interest to each group. This month we will return to topic-specific discussions but, in the meantime:

What are some immediate priorities for talent pathway leaders?

Across our talent and player pathways conversations last month, we took some time out to share what the immediate focuses are in the respective environments – it was interesting for each person to benchmark their progression.

Here are five interesting focuses – do you have similar thinking?

1. Focusing on the marriage between field scouting, analysis and analytics. How do we setup our organisation to be fit for purpose for the future and to tell a more holistic story of our players?

2. In rugby, there is evidence to suggest female participation growth will outstrip male growth over the next five to ten years. How should pathway programmes respond to this?

3. Better management of the transitions of players within our pathway programmes. How are we aligning support staff and coaches to better manage transitions up and down?

4. Capturing feedback around the experiences and behaviours of players in those situations and feeding it back into the system.

5. With external constraints and expectations, how do we find the optimal balance between challenge and support in our environments knowing both are crucially important across talent development?

Chaos vs perfection

Across our coach development conversations last month, an interesting theme emerged aligned to the makeup of coaching session design. We delved into balance between chaos and perfection when it comes to coaching. Here are some points to consider:

A balance is important – one of the coaches who works with one of the developers in the group has an 80:20 mantra where that 20 is focused on chaos / mistakes. This has come from a head coach so it has funnelled down into some of the assistant coaches and helped them learn that not everything has to be slick and perfect. There is also a focus on how this can be periodised. Where do we want those sessions to sit that are best described as a bit ‘sticky’?

Tension is potentially at the heart of this debate for both staff and players. One attendee talked about safe space, and this topic can act as a perception of how you are being judged. With lots of filming, observation and assessment, it probably creates an environment that is not as conducive for learning as other environments, which is a deep cultural piece to consider.

One attendee reported seeing more complicated session plans than ever before, but that they lack a problem-solving ethos. There also seems to be an issue with transferability in some of the session designs. Do we think we would see more errors and opportunities for learning with sessions that are more ‘game like’ as opposed to more ‘coaching situations’ which tend to be cleaner and less ‘messy’?

Coaches go after the perfect session the majority of the time because players come off the field and judge their session based on how well they have performed. With confidence being so huge in sport, coaches are reluctant to have too much chaos and too many mistakes. One thing that some have emphasised is creating a safer space for players to explore their limits and try to understand what they do well. Do they get the opportunity to explore what works well for them and maximise their limits?

Virtual Roundtables

In August, we ran three Virtual Roundtables, which featured two topic-led discussions (Bringing Innovation to Life and Opportunities for Performance Psychology in High Performance Sport) and another one of our Member Case Studies in which a Leaders Performance Institute member delivers some performance-inspired thinking prior to breakout discussions – in this instance, we explored Wellbeing & Performance Optimisation in the Royal Australian Air Force.

How the Royal Australian Air Force think About human performance & wellbeing

August also brought about another one of our Member Case Study virtual roundtables. This time, we looked to seek learnings from a non-sporting environment, in particular the latest thinking coming out of the RAAF around their approaches to human performance and wellbeing. Learning from different environments is always refreshing, this is what resonated from the conversations:

They ask everyone to check-in with themselves every day and lean hard on fostering self-management. Their students answer a series of wellbeing questions each day but, in the first instance, they get their trend data directly to their phone straight away. The RAAF want them to engage in self-reflection and enhance self-awareness.

This information is received before any instructor. Why? Traditionally we would see athletes inputting data into an athlete monitoring system, but in the first instance, it’s the coaching team that gets the information. Is that an optimal process? We want performers to own it and learn to solve their own problems and challenges first, and then let them seek out the expertise if they don’t know the solution.

Wellbeing is the foundation of performance and sustained high performance. When wellbeing is tied to high performance and worked backwards from it, those in the organisation saw the relevance of it and it gained greater engagement.

The instructors drive performance optimisation – they teach mental skills and as part of the students early experiences, they’re allowing them to lead the debrief and then feed in support from there. A reflection for sporting environments was that if we had led a debrief in some of the sporting environments that way it would be gold. It is thorough and the authenticity was outstanding.

Bringing innovation to life

A very hot topic across the network consistently is bringing innovation to life. We ran a virtual roundtable on this topic – here are some top line thoughts which we thought stood out:

Best Practice Idea: protect half a day per week to provide time for people to progress projects or create new ones. This time has to be protected vigorously – there isn’t any judgement or stipulations of where that individual has to be, spend the time where you get your best ideas.

You need to create the right environment to enable innovation to become part of the culture – consider these five points below:

1. Create and manage a safe environment.

2. Allow for things to not work; set the example and role model that it’s OK for things not to go to plan and that its part of the process.

3. Use the right language and make people feel comfortable.

4. Allow for time; people need time to be more forensic and to pause, think and reflect.

5. Provide the right type of forums for people to work through problems, or examine different ways of doing things; be clear about expectations e.g., empower people to think and act freely to find solutions, and ways to do things differently.

To foster an environment for innovation you need to remove the barriers created by certain structures and systems. However, at times think about creating challenges and problems with constraints because that is more the reality we face.

Diversity of thought and creating an environment for a growth mindset, fuels innovation. You need to make people feel excitement and to want to do things differently – energise people.

Our latest Performance journal has landed, with Gareth Southgate, Head Coach of the England men’s football team leading the way with his reflections on defining and developing resilience. Elsewhere we spoke to the Arizona Diamondbacks of Major League Baseball, as well as the world-renowned New Zealand Rugby, and British Wheelchair Basketball, who runs some of the finest programmes in the sport.
