It\u2019s fair to say here across the Leaders Performance Institute, we\u2019ve been busy too.<\/h4>\n<hr \/>\n<h6>By Luke Whitworth<\/h6>\n<p>Alongside our first physical day of learning for 18 months at Leaders Meet: High Performance Environments at St George\u2019s Park, we also had our usual learning discussions across our Communities of Practice, Virtual Roundtables and network connections, which have driven both quality discussion and lots of thought-provoking questions for all Leaders Performance Institute members.<\/p>\n<p>As always, with these varieties of learning opportunities, interactions and conversations brought together practitioners from across high performance to discuss their current challenges, immediate priorities through a number of different learning environments.<\/p>\n<p>So what really stood out to us in July? What were some of the themes of the minds of the industry\u2019s top thinkers and where do we need to get better? Here are some of the key takeaways.<\/p>\n<p><strong>Leaders Meet: High Performance Environments<\/strong><\/p>\n<p>For the first time in nearly 18 months, Leaders Performance Institute members were able to meet in person for a day of learning, on Thursday 22nd July, at the home of England Football, St George\u2019s Park, to explore the ever-fascinating topic of high performance environments. If you would like to read some of the top line takeaways, you can do so <a href=\"https:\/\/leadersinsport.com\/performance\/leaders-meet-high-performance-environments-key-takeaways-from-st-georges-park\/\">here<\/a>.<\/p>\n<p>This day was designed to look at evidence-based research sitting behind the topic, an opportunity to observe a live environment in practice, explore the skills to influence this theme and finally to take a more in-depth look into an industry case study. In a day full of insight, here\u2019s the four factors that shone through most vividly:<\/p>\n<p>1. When thinking about high performance environments, it\u2019s important to consider the performance environment holistically, rather than considering specific variables in isolation.<\/p>\n<p>2. How are high performing organisations leveraging collaboration to influence their environment? Many ways: equal contribution, diversity of ideas and perspectives (if you want a good, creative discussion, get people to write down their thoughts first), seeing everyone as part of the same tribe, focus on shared interests, encourage people to speak up and challenge with skilled candour, staying open and curious about different views to our own, welcoming challenge and focusing on a few important conversations, and using a diamond structure.<\/p>\n<p>3. England men\u2019s rugby union Head Coach Eddie Jones shared an interesting perspective when asked about sustaining a high performance environment: \u201cwhenever you feel like you\u2019re almost there with your environment, break it, and then you\u2019ll have another period of growth. As soon as your team stops growing, your opposition catches up and overtakes. The skill is finding what area to break that\u2019s going to make the most difference\u201d.<\/p>\n<p>4. What did we observe and identify as important when watching a live environment in action? The importance of learning and debriefing opportunities post-task. Consider making your environment more player or athlete-led \u2013 ask for their opinions and thoughts before intervening as a coach. Ensure you are checking for understanding on a consistent basis. A final reminder, coaching session can often be very tidy and structured \u2013 it\u2019s important to integrate some chaos as competitive scenarios are not always perfectly designed and structured.<\/p>\n<p><strong>Community Group calls:<\/strong><\/p>\n<p>Across our Community Group conversations &#8211; which bring together Leaders Performance Institute Members with similar job functions and challenges &#8211; we focused on specific areas of interest raised by the attendees.<\/p>\n<p><strong>Measuring success in talent development<\/strong><\/p>\n<p>The context for this discussion was the thinking that had been shared on the previous call: we judge success in terms of winning games, tournaments and competitions which isn\u2019t a bad thing but it does get in the way of the chief objective of developing players and athletes? How do clubs and organisations measure success of players and athletes within programmes? What are the outcomes and how do we measure those at different stages? We didn\u2019t have all the answers, but it raised some interesting thinking and further questions to explore:<\/p>\n<ul>\n<li>One of the big take homes was around focusing on influencing up and how to prime senior management and board members around how we should be measured. What are the key indicators of success and how are we trying to influence them \u2013 what is the key criteria of success they should be measuring a programme on?<\/li>\n<li>In terms of priming, the group also talked about this in terms of the players and coaches, prior to competition. Being clear in framing what the competition\u2019s purpose is: this is what we are looking to get out of it and ensuring that the learning experience aligns to that.<\/li>\n<li>To challenge some thinking, a question was posed around how can sports assess their progression over time vs. how they are at the moment. Can we look at measuring development of athletes through being assessed on them being \u2018professional learners\u2019 \u2013 are they adapting, changing and progressing at a good rate?<\/li>\n<li>There was an interesting thread around how different sectors (the arts, ballet, acting etc.) and their measures. Are they more aligned to developmental measures of success rather than more sporting performance ones? Often we lean towards the latter because in terms of our pyramid that\u2019s the measures we use vs. the arts which is more subjective.<\/li>\n<li>Organisational health: you could be the most talented individual but if the environment is unhealthy are you going to thrive? How do we measure organisational health as a key input for how talent comes in? What role do we play in actually getting out of their way as opposed to getting in their way and making sure the environment is set up for it?<\/li>\n<\/ul>\n<p><strong>What themes are our coaches talking about?<\/strong><\/p>\n<p>Across our coach development conversations this month, we took some time out to share what our coaches and coach developers are talking about in our environment \u2013 what are their interests? What do they want to learn more about? This raised some interesting content and considerations for those responsible for developing and supporting coaches:<\/p>\n<ul>\n<li>The role competition plays in building athletes and teams \u2013 our coaches have been talking about how well prepared are we and what are our results going to tell us about how well our preparation has been?<\/li>\n<li>When it comes to debriefing competition, we want to review the processes coaches have provided, the experiences they have created and where that has led them. We need to explore how stuck and embedded have coaches potentially been in their ways of working and how open are they as coaches around new ways of doing things?<\/li>\n<li>Are you observing and providing feedback to your coaches in both the training environment and competition? Naturally, there is a tendency to observe away from competition. It begs the question whether the role of coach development has more to play within major competition.<\/li>\n<li>There has been a trend in some coaching environments towards social learning and meeting the learner where they are at. An interesting thought was born out of this \u2013 if you are always trying to be learning-centred, what about that area of not knowing what you don\u2019t know? We are looking at capturing feedback and doing needs analyses with coaches, but what about if they don\u2019t know what they need?<\/li>\n<\/ul>\n<p><strong>Virtual Roundtables:<\/strong><\/p>\n<p>In July, we ran three Virtual Roundtables, which featured two topic-led discussions (<a href=\"https:\/\/leadersinsport.com\/performance\/leadership-skills-series-creating-space-for-creativity-diverse-thinking\/\">Preparing Athletes for Competition Performance<\/a> and also <a href=\"https:\/\/leadersinsport.com\/performance\/leadership-skills-series-creating-space-for-creativity-diverse-thinking\/\">Creating Space for Creativity &amp; Diverse Thinking<\/a>) and our fourth Leadership Skills Series roundtable where we focused on Modern Day Leadership. Below is what resonated across two of the specific roundtables.<\/p>\n<p><strong>Modern day leadership<\/strong><\/p>\n<p>Our <a href=\"https:\/\/leadersinsport.com\/performance\/leadership-skills-series-modern-day-leadership\/\">Leadership Skills Series<\/a> has been a very popular addition to the virtual learning schedule this year, allowing members to engage in some short, snappy skills-based learning. For this session, we looked at how leadership is evolving, how it is different to ten or even five years ago and what skills are more important now?<\/p>\n<p>Here are seven leadership trends we are witnessing:<\/p>\n<p>1. Distributed leadership with more autonomy (this has always existed but has become more prevalent).<\/p>\n<p>2. Two-way dialogue and greater focus on psychological safety.<\/p>\n<p>3. Our value as leaders is less about being the expert (it\u2019s more about drawing out, facilitating and not leaving the \u2018diamond open\u2019. Leaders need to close the diamond, and make a decision and pull that thinking together.<\/p>\n<p>4. Diversity and Inclusion (how are we using that diversity? In terms of inclusion, how are we making the most out of that diversity?)<\/p>\n<p>5. More teaming\/collaboration across boundaries (more of an effort to break down siloes).<\/p>\n<p>6. Greater focus on optimising psychological performance of humans (if we take a concept like psychological safety, most of us would know what it means and how to engage with it but we probably wouldn\u2019t have been thinking about this five years ago and definitely not ten years ago).<\/p>\n<p>7. Greater focus on intrinsic motivation and purpose.<\/p>\n<p><strong>Creating space for creativity and diverse thinking<\/strong><\/p>\n<p>Creativity and diverse thinking are topics that have been really popular across the network over the last couple of years \u2013 I think you\u2019d all agree that they are extremely important in the quest for a high performing environment. We think it\u2019s also fair to say that in high performance sport, we aren\u2019t the best at this \u2013 whenever we have looked at this topic at events or researched who is best in class, rarely do you come across sporting organisations and if you do, funnily enough they are the ones that have experienced a lot of success.<\/p>\n<p>Below are five considerations for you all when thinking about this topic:<\/p>\n<p>1. Look at the big year-on-year challenges across your programme and build roundtables to drive interaction and problem-solving. Consider taking your leadership team out of that space so there is more freedom for discussion. It\u2019s created strong cross-pollination of ideas across environments.<\/p>\n<p>2. Encourage your people to go outside of the organisation to seek new ideas and contacts to cultivate interests, but bring those back into the organisation to create discussion.<\/p>\n<p>3. We need to get better at understanding that everybody has the ability to be creative and often want to be creative \u2013 sometimes it is the organisational structures that put a barrier up against that. A lot of organisations have tradition and ways of doing things, so there\u2019s a reluctance to change.<\/p>\n<p>4. We have to show the athletes and educate staff on how these ideas make us better \u2013 without this it can be difficult to get the buy-in needed. One exercise we did was to put the different disciplines together and challenge them to come up with how their expertise relates to another. For example: nutrition and psychology. It created a great opportunity for problem-solving but also understanding on how the disciplines crossover and support each other.<\/p>\n<p>5. How are others looking to develop their own creativity? Learning from other organisations in different sports. It\u2019s not just about solutions, it\u2019s about deconstructing solutions and unpicking the questions that organisations asked themselves to get to that solution. How did they put that framework together and what does it mean for our specific organisation?
