We hope that you are enjoying these interactions with your peers in the network.

To continue the trend from earlier months in the year, we want to continue to share with you our valued Performance Institute Members what is going on across our different learning interactions and the key learnings and challenges being presented across the network. We hope this keeps you on the pulse with contemporary thinking across the high performance space and provides you with some inspiration to engage with the variety of opportunities on offer through your membership.

So what really stood out to us in May? Here, we outline the key takeaways from across a number of the sessions:

Leaders Meet: Learning & Cultural Development

Our second Leaders Meet of the year, and the first in North America, took place at the outstanding Toronto Blue Jays’ Player Development Complex. Members of the Leaders Performance Institute came from far and wide to discuss concepts such as the application of learning, learner safety, becoming a cultural architect, belonging, and much more

If you would like to read all of the key discussion points, you can view those here. We have outlined some key learnings we took from the day, but would encourage everyone to read the wider notes from the event for even more insight:

Applied Learning Models: Dehra Harris from the Blue Jays shared a simple but effective model for the application of learning consisting of three concepts: specificity, support and perspective taking. Perspective Taking is the key to applied learning – activate the right part of the brain through asking questions. Be a Power of Support: how willing are you to become the power of support? There can be a culture of outcome in high performance sport, which is often where our language extends to – that language is often based on the outcome we want. Specificity: specificity is your separator. If we are creating environments for athletes, the more we know them, the more we can drive acceptance.

Generate a Community of Belonging: having this makes it easier to learn, make mistakes and have a safety net. Subject matter experts fear making mistakes. It’s hard to learn and develop without that feedback. Therefore, set expectations at the start and include that sense of belonging to drive quality feedback.

Creating Learner Safety: to improve learner safety you can ask more questions. Ask the learner how they like to learn and help them to lead their own learning.

Six Levers for Leading Culture: Define Aspirational Standards and Communicate in a Way That Sticks; Unpick Successes to Codify What Works (Using Appreciative Enquiry); Develop Skills & Or Processes to Support Intent; Involve People in Reviewing Progress (Culture Conversations); Feedback (Reinforce Positive / Challenge Negative); Get the Right People on the Bus.

Appreciative Enquiry: how many people and organisations engage in appreciative enquiry? This method works well in culture change, builds self-awareness and technique. Identify and share examples where you have been at your best and identify behaviours that stand out and be specific in what they are.

Four Types of Psychological Safety: do you have these four types within your environment? Inclusion Safety (‘I feel valued and a sense of belonging. Safe to be myself’). Learner Safety (‘I feel safe to ask questions, seek guidance, ask for help, admit mistakes and be vulnerable’). Contributor Safety (‘I feel safe to share my ideas, and trusted to act on my initiative’). Challenger Safety (‘I feel safe to challenge the status quo’).

Use People’s Gifts: if we are to have this as a zone of success and contribution, we all win. Build cultures around what people can be outstanding at.

Thriving: when you are evaluating people, you have to be careful to make sure the result is about a person’s ability to thrive. If we take time and space out of the equation, widen the lens and take away the anxiety that is permeated about fear.

Virtual Roundtables:

As usual, three virtual roundtables took place in the month of May – one topic-led conversation focused on Wellbeing for Staff & Athletes where we looked to lean on one another’s insights to identify what’s working and where our opportunities for improvement are. We also engaged in the first session of the second Performance Support Series of the year – Leaders Performance Institute Performance Advisor Dr Edd Vahid kicked off the session focusing on ‘Effective Transitions’ as part of the talent development process. Finally, we had the next iteration of our Leadership Skills Series, which focused on Inclusive Leadership.

Inclusive Leadership

In what was our third Leadership Skills session of the year, we took time to explore how we can create more inclusive environments, as well as educating ourselves on how to be more inclusive leaders. There is a more in-depth piece around the traits of Inclusive Leadership that can be found here.

It was a highly insightful session and here are five key points that stood out for us:

Inclusion is a Conscious Action: it takes effort, we have to have an increase in awareness of the people we are working with, and recognise where some people are being excluded.

Unconscious Bias: the default style for success can be unconscious. Leaders need to be able to challenge and disrupt that default so that people can be their authentic selves and thrive.

Learn & Listen: learn and listen to others to understand them and their different or preferred communication styles. Have strategies in place to move forwards and work together to bring them into the conversations. It is so important to therefore have empathy for their preferences.

Understanding Different Personality Types: as an example, an action could be to disseminate information prior to meetings, and debriefing post meetings to allow people to prepare and gather their thoughts. This can also allow those who don’t feel comfortable in the meetings to speak up after, thus creating a space where introverts feel comfortable and ensures you don’t just hear from the extroverts all the time.

Six Traits of Inclusive Leadership: Cognisance; Curiosity; Cultural Intelligence; Collaboration; Commitment’ Courage.

Creating Effective Transitions

After the success of our first ever Performance Support Series delivered by our Performance Advisor Dr Meg Popovic, it was time to engage in the second series of the year, this time being led by the aforementioned Edd Vahid. Edd’s focus for the content across the series is around talent development, relevant for those developing coaches or athletes. In the first session, Edd addressed some thinking around creating effective transitions.

It was a highly insightful session, including a couple of models Edd has used in practice with his work. Below are some key considerations and a bit of insight into those models. The entire notes from the session are attached here, and if you’d like to join session two and three, you can find them via the My Account Page – just RSVP.

Edd opened up the interactions with a question: your highest potential academy player / coach does not transition into the first team / elite environment. What would have contributed to this outcome? This is what the group shared back as their insights:

Opportunity: pathway, lack of bumps in the road, long-term injury.

Competition: insufficient game time, too much expectation, mentality.

Assessment: coaches decisions, selector bias, positional decisions.

Pressure to Win: pressure to win games now, focuses on short term rather than a longer term developmental outlook.

When thinking about creating effective transitions for coaches and players, what are some of the key considerations based on Edd’s experiences?

Recognising the landscape or ecosystem you operate in.

The tension that exists between the first team environment, which naturally prioritises a shorter term focus, than a development environment that has a longer term outlook and possibly greater stability.

Trust and Empathy: the heart of talent development work is trying to influence the trust that the senior staff have.

Vision: the aligned vision between the first team and academy. Club’s vision led by board must have buy-in across the organisation.

Individualised Element: everyone’s pathway is so different, so it’s important to create a system that acknowledges that individuality.

Ensuring there are aligned processes between the various stages of the pathway.

Understanding your landscape. Edd referenced the work of O’Sullivan, Bespomoshchnov and Mallett (2021), which can be useful in profiling your environment. There are four elements to this model:

Microsystem: the immediate environment – e.g. an individual playing in the academy.

Mesosystem: the interconnection of settings – e.g. interconnection of academy and senior team. Things that can influence this are the managerial tenure, which in football on average is 18 months, financial incentives, and the average age of players in the senior team.

Exosystem: the broader context – e.g. the Premier League, with many players being brought in from overseas, player contract length, and the transfer spend of the club.

Macrosystem: cultural elements – e.g. the role of the media and social media.

Wellbeing for Staff & Athletes

We are increasingly seeing high performing teams prioritising the wellbeing of their athletes; and teams are at different stages along this journey. However, whilst it is common place now to see a growing awareness of the need for wellbeing for athletes, staff are often missed out. Within this session, we looked to address both and understand from others on the call how they are looking to create positive experiences.

Below are some of the most impactful best practices the group are finding in their environments:

Mindfulness: embedding this into the club culture and philosophy with daily practices. Understanding the impact of the benefits of this on performance but also on player and staff wellbeing. The power of this is player and staff awareness of themselves, ability to detach themselves from any unnecessary thoughts and feelings.

‘Gratitude Mondays’: get the loss out of the system. Have a physical interaction, a hug or a handshake, and express gratitude to a teammate or staff member. This shifts the language and attention of what went wrong the day before to what’s going right in the building. Human interaction and human touch has such power and impact.

‘Mindset Mondays’: a barrier to wellbeing is a resistance to learning and growing, and behind that resistance is a fear of looking bad. To move past that and create wellbeing we need an environment where people have curiosity. ‘Mindset Monday’ is when an athlete or staff member contributes a quote and challenge each Monday in a newsletter-type format. This diversifies the ways we think about ideas. It generates great conversation and increases vulnerability.

What about areas of improvement?

Improve Lives: The goal is to do something that makes their lives better. For the time that we have them, how can we create motivations that create joy in the process of being a part of something like a sports team, and then showing compassion and love for the really hard things in the really hard times?

Task Cohesion vs Social Cohesion: task cohesion impacts outcome more, but why can’t we do both? Where we get caught is talking about the benefits of wellbeing, having an outcome-driven mindset, instead of just letting them coexist.

The Special Report:

The month of May brought about another one of our Performance Special Reports. The purpose of the report was to focus on 20 Years of the English Institute of Sport, and in particular, as its title suggests, The Art Behind Sports Science. If you haven’t downloaded the report and taken the time to engage in the content, we highly recommend you do so.

After reading through the document, we have highlighted some points that really rung true to us:

Changing Perception of Sport Science

Sports Science has changed from something done in the lab by people in white coats to something that’s done with the coaches and athletes on the field of play.

The EIS works with more than 40 sports and its emphasis on creating a collaborative, collegiate environment has seen lessons and insights shared across the board. They realise that, by sharing, they also benefit from wider information also coming back to them in spades.

Sports science has come a long way but what does the future hold? As we get more sophisticated, measure more, with more analytics, the real power is if we can marry that with the human side for the athlete. The EIS predict this evolution will go hand in hand with ever greater individualisation.

The EIS Data Strategy

Data has gone from being more of a ‘nice to have’ with little or siloed resource, to something that’s accepted as being a fundamental part of how organisations work. ‘We do sports science and you can’t do good science without data’.

Five factors that underpin the EIS Data Strategy:

Recognition at senior level

Experts that get the context

Sustainable, efficient insights

Promoting learning and a data community

The ability to adapt and evolve

The EIS emphasise the importance of communication and relationship building when trying to effect change. ‘We have to give consideration to how we can take people on a journey and give people the confidence to make a change.’

Performance Lifestyle Needs to be a Part of the Conversation

Jo Harrison, Head of Performance Lifestyle at the EIS, believes passionately that supporting athletes to embrace life outside of sport has an impact on their performance.

A healthy balance means that the athletes have perspective and they know exactly what they are aiming for. They know the process is going to be tough, and life has its ups and downs and that’s exactly how it’s supposed to be. The athletes that have a good handle on this also invest in their relationships around them, invest in their support network. They purposefully connect with people, purposefully take themselves away, have that different focus because that means that when you come back in, you’re ready and you can deal with the tough times.

They provide holistic support to help people gain an understanding of their whole self as a person, their values, their skills, their passions, their interests as they journey through an elite sports pathway.

One main aim is to make the athletes feel cared for, feel connected, feel a part of a community and to support them to understand how to thrive in the next chapter of their life.

Equality, diversity and inclusion is a huge area and something that the EIS make a priority. There is an ED&I group within Performance Lifestyle, and ultimately they want to be able to support the athletes within the high performance system with ED&I.
