We all know emotional intelligence is important, but throughout the pandemic it\u2019s been fascinating to see how nuanced and increasingly important it is in terms of what people need and what we as leaders need to do in stepping up to help ourselves as well as others.<\/p>\n<p>The objectives of the session were:<\/p>\n<ul>\n<li>To understand what emotional intelligence is and why it is important.<\/li>\n<li>To identify the characteristics of someone who has high emotional intelligence.<\/li>\n<li>To complete the Skills and Qualities of Others Orientation exercise.<\/li>\n<li>To establish the importance of psychological safety in emotional intelligence.<\/li>\n<\/ul>\n<p><strong>Emotional intelligence<\/strong><\/p>\n<p>Why is it important and what are the characteristics of someone who has high emotional intelligence?<\/p>\n<ul>\n<li>When working with young athletes and coaches in particular, the ability to use self-reflection, the ability of individuals to gain a better understanding of themselves, can give people a much better level of emotional intelligence around others.<\/li>\n<li>It can be easy for coaches to fall into the trap of the \u2018Xs and Os\u2019 continually taking priority over the need to build connection. Neglect these connections and we don\u2019t have as much impact in the \u2018Xs and the Os\u2019. If we can grow team-wide emotional intelligence alongside other skills then you can achieve greater output.<\/li>\n<li>More often than not, we \u2018cry\u2019 time poor and miss the opportunities to build emotional capability across our organisations. We should spend more time as internal leadership teams building the same capabilities across the organisation and not just focus on developing the emotional understanding between coaches and athletes. We should make the whole organisation better.<\/li>\n<li>When working with teams, think about \u2018Emotional Bank Accounts\u2019 in terms of your relationships. Are they in credit or are they in debit? Often it is the small things with positive intent that can help bolster that account but you need to ask yourself the question of where you are with that account.<\/li>\n<li>In terms of traits, consider empathy and also someone who is in control of their emotions (emotional intelligence of self). Someone who can express their emotions appropriately, has the ability to connect to other people (strong interpersonal relationships), and is also aware of what another person is feeling.<\/li>\n<li>We know that empathy is powerful and important, but a challenge that we notice with some leaders, and it can be a problem, is that there is too much empathy. We can sometimes give away some of our own power. There is a balance to be struck. Emotional intelligence is often about recognising another person\u2019s emotional state, but there is also a recognition required towards our own emotional state. Some leaders can neglect their own emotions (because of their belief in rapport-based communication or the specific demands of their context). Sometimes leaders have to be mindful of making sure they retain their power.<\/li>\n<li>An ability to building trust, listen, be non-judgemental, and manage conflicts are other key traits. When handled well, conflict can be a positive thing, but if there isn\u2019t the safety, that is where we get people stepping back.<\/li>\n<\/ul>\n<p><strong>\u00a0<\/strong>These five pillars, as defined by Daniel Goleman, provide some detail of what constitutes emotional intelligence:<\/p>\n<p>1. Know Your Emotions \u2013 what happens to you under pressure? What is your threat response?<\/p>\n<p>2. Manage Your Emotions &#8211; don\u2019t ignore what these are, accept and understand those emotions to emotionally regulate yourself.<\/p>\n<p>3. Recognise &amp; Understand Others\u2019 Emotions \u2013 picking up on verbal and non-verbal cues and micro-behaviours that might tell you what someone might be feeling. Be curious about how someone else might be feeling in the space they are in.<\/p>\n<p>4. Motivate Yourself \u2013 develop your own mindset around this as it is something that can be developed and you can get better at it. It is not static, so the more we engage ourselves and engage in this area, the better we will get.<\/p>\n<p>5. Manage Relationships \u2013 you are in a much better position to manage conflict and have courageous conversations because you will be able to set a culture and a tone that is going to help people to be comfortable, open and aware.<\/p>\n<p><strong>Regulation &amp; recognition<\/strong><\/p>\n<ul>\n<li>Self-Awareness: we have to have our own self-confidence in how we are showing up.<\/li>\n<li>Self-Management: how are we managing ourselves in how we come across?<\/li>\n<li>Social Awareness: we need to show positive intent, pick up the cues and recognise what we are seeing.<\/li>\n<li>Relationship Management: the ability to influence, develop others, manage conflict and drive teamwork and collaboration.<\/li>\n<\/ul>\n<p>Often people tend to be better in one area or the other. How do you start to build up that confidence and skill in all of these areas so that you are really behaving in a way that encourages others to tell you how they are and what they are thinking, but also for you to assert your thoughts and ideas?<\/p>\n<p><strong>The skills &amp; qualities of others orientation<\/strong><\/p>\n<p>We need to create a culture or environment where people feel like they can speak up. If we are not vigilant, these can be things we overlook because of time challenges. Here are five tips:<\/p>\n<p>1. Be in Rapport \u2013 show positive intent. How do you open up a conversation with safety?<\/p>\n<p>2. Seek to understand using open-ended questions \u2013 enquire \u2018what is going on?\u2019<\/p>\n<p>3. Actively listen with full attention: reflective listening, summarising what we\u2019ve heard to ensure we heard correctly what was said and what was intended. \u2018To Have Presence, Be Present\u2019.<\/p>\n<p>4. Be open to different views to our own and be open to seeing things differently based on new information.<\/p>\n<p>5. Acknowledge those views, consider what you\u2019ve learned by listening and what\u2019s important to them.<\/p>\n<p><strong>The relationship between psychological safety and emotional intelligence<\/strong><\/p>\n<p>Psychological safety: it is a shared belief that it is okay to speak up candidly with ideas, questions, concerns, and even mistakes. It is an important part of the workplace environment that leaders can help create.<\/p>\n<p>Why is it important?<\/p>\n<ul>\n<li>Teams function better where there is a mutual feeling of respect and security.<\/li>\n<li>It increases people\u2019s willingness to be open and accountable.<\/li>\n<li>It means that people are okay to take risks or speak up.<\/li>\n<li>It drives innovation, creativity, engagement and productivity.<\/li>\n<\/ul>\n<p><strong>Different perspectives<\/strong><\/p>\n<p>As a quick-win exercise to follow on from the \u2018Others Orientation\u2019, consider how we can bridge our experience to someone else\u2019s. There are three positions:<\/p>\n<ul>\n<li>1<sup>st<\/sup> Position: Self \u2013 this is where we are associated with the experience and are emotionally engaged in this position. We see things from our own point of view.<\/li>\n<li>2<sup>nd<\/sup> Position: Other \u2013 this is where we disassociate from ourselves and our own experience and step into someone else&#8217;s shoes. We imagine being in someone else&#8217;s body. We see things from their point of view.<\/li>\n<li>3<sup>rd<\/sup> Position: Observer \u2013 this is where we are independent observers and can watch the interaction between positions 1 and 2. A &#8216;fly on the wall\u2019 point of view that gives us information from an objective and detached perspective.<\/li>\n<\/ul>\n<p>Best Practice \/ Tool \u2013 Different Perspectives:<\/p>\n<ul>\n<li>Think of a difficult conversation or situation.<\/li>\n<li>Describe how you felt, what emotions you experienced; how did you react?<\/li>\n<li>Look at the situation from the other person\u2019s perspective: step into their shoes \u2013 what are they thinking, how are they feeling, what do they want to say to you?<\/li>\n<li>Now look at the situation from a 3<sup>rd<\/sup> position \u2013 step away and observe the two people. What do you see?
